The Cog Curse And The Cultivation Cure
You hear it all the time in Business.
Leaders will say something like...
"We can Never Hire the Right Person."
"There are No More Good People."
"Every time we try to Fill this Role, No One is the Right Fit."
But here's the Reality.
People Are Not The Problem
There are "Many" Good Workers, at All Levels, that are Out in the World Right Now.
Most People are "Nowhere" Near their Potential.
The Vast Majority of People are Being Underutilized in their Roles.
But if you think that the Solution is "Push Them More", then You're Fundamentally Missing what "Underutilization" Actually Means.
No, the "Amount" of Work is Not the Problem.
Most Organization's Productivity Problems and Hiring Problems stem from the Same Exact Problem.
What is that Problem?
I call it the Cog Curse.
The Cog Curse
Let's look at it from even before We Hire Someone.
How do We Define a Role?
We create a Job Listing that has All of the Expected Tasks that the Role will Entail.
It seems like a good idea...
Except for One Problem...
Reality.
When most Organizations Create the "Role" all they are Doing is Designing a Cog-Shaped Hole in their Business.
For that "Role" to Work, what do they Need?
The "Perfect" Cog.
Except this is Not how Reality Work.
This is Not how "Humans" Work.
Humans Are Not, and Will Never Be, Cogs.
So what has been Created within the Organization?
You have a Hole within a "Machine" that Needs a "Specific" Cog which will "Never" be Filled Perfectly because Humans Are Not Cog-Shaped.
Why Humans Do Not Fit Into Cog-Shaped Holes
You Bring in a Human and What Happens?
Inevitably they Do Not Fit the Cog-Shaped Hole.
The Organization has a "Cog-Shaped" Expectation, which the Human Could Never Fill.
The Problem is that, from the Beginning, the Organization has Set Themselves Up for Failure.
Now, even "If" you find a Human who is a "Close" Fit to the Cog-Shape...
You'll Encounter Two Challenges.
They Still Do Not "Perfectly" Fit into the Cog Shape.
However, you'll also Discover something that is a Larger Problem...
The Human is Underutilized.
They have Skills and Strengths that No "Cog-Shaped" Role could "Ever" Account For.
But what happens?
The Human is Simply "Expected" to Fill the Cog-Shaped Hole.
That is it.
Nothing More.
The Breaking Point In Business
Even if You "Push" the Employee to Do More Hours...
They are "Still" Being Underutilized.
What makes it Worse though is what happens when you "Push" a Cog that Does Not Fit Correctly?
It is Simple Physics.
Over time, either the Cog Breaks, the Pieces around that Cog Break, or Both.
The word we use in Business is "Burnout".
Which is "Exactly" Why we are Seeing Burnout become "Worse"
It was "Already" Impacting 80% of the Workforce Last Year, and the Statistic "Continue" to get Worse.
Why?
The Cog Curse.
What Leaders With The Cog Curse Never Get
Organizations are trying to "Force" Humans to Fit Cog-Shaped Holes in their Organizations.
Organizations say they want Creativity...
But are Creating Cog-Shaped Holes.
Organizations say they want Innovation...
But are Only Focusing on Innovating Cog-Shaped Holes.
Organizations say they want Employees who Grow...
As Long as that Growth Fills the Cog-Shaped Hole.
But this is Not How Humans Work.
The Likelihood that you "Fill" the Cog-Shaped Hole Perfectly?
Less than a One in a Million Shot.
You probably have better chances at Winning the Lottery.
So what do Organizations Need Instead?
The Cultivation Cure.
Understanding The Cultivation Cure
Understand that the Workforce is filled with Humans.
Each have Unique Skills, Strengths and Abilities.
Instead of "Limiting" Humans to the Shape of a Cog...
Why Not "Cultivate" a Human into Something Greater than a Cog could "Ever" be?
Do you have to Define the Position to some Extent?
Of Course.
If you try to Plant an Orchid in a Desert, it will Never Work.
But if you take a Cactus and Plant it in a Desert, it can Thrive.
If you try to get a Creative to become an Accountant, they will hate it.
If you try to get an Accountant to become a Creative, they will hate it.
So, you have to at least define the Role "Enough" to get the Right "Kind" of Individual into the Position.
But then what?
Let them Grow.
In their Own Unique Ways.
Allow them to Redefine the Role as they Figure Out How They can Contribute Best.
Work "With" them and Allow them to Flourish.
Cultivate Them.
Instead of Designing a Machine...
You are Cultivating a Business Ecosystem.
